Bagaimana Peran Gaya Kepemimpinan Transformasional dan Resiliensi Terhadap Burnout yang Diakibatkan Tuntutan Kerja Kuantitatif

Abstract


Along with the increasing workload of employees, the higher the risk that employees will experience job stress and eventually become burnout. Job demands that are too high can cause burnout in employees. Therefore, high job demands need to be balanced with the availability of work resources that can help employees carry out their work well to reduce job stress, ultimately preventing burnout in employees. This study aims to determine whether job resources in the form of transformational leadership styles and personal resources in the form of resilience could buffer the negative effects of quantitative job demands so that employees could avoid burnout. This research is survey research by distributing online questionnaires through social media. With a convenient sampling technique, 131 participants were obtained as employees working in Serang, Banten Province. The results of moderated regression analysis using the Macro Process Hayes model 1 in the SPSS program showed that neither transformational leadership styles nor resilience could reduce the harmful effects of quantitative work demands to prevent employee burnout. Therefore, to avoid burnout in employees, quantitative job demands must be maintained or limited so that they are not too high beyond the employee's capacity.

 

Seiring dengan meningkatnya beban kerja karyawan, semakin tinggi resiko karyawan akan mengalami stres pekerjaan yang akhirnya menjadi burnout. Tuntutan kerja yang terlalu tinggi dapat menimbulkan burnout pada karyawan. Oleh karena itu, tuntutan kerja yang tinggi  perlu diimbangi dengan tersedianya sumberdaya kerja yang dapat membantu karyawan melaksanakan pekerjaannya dengan baik sehingga dapat mengurangi stres pekerjaan yang akhirnya dapat mencegah timbulnya burnout pada karyawan. Penelitian ini bertujuan untuk mengetahui apakah sumberdaya kerja berupa gaya kepemimpinan transformasional dan sumberdaya pribadi berupa resiliensi dapat menjadi buffer efek negatif dari tuntutan kerja kuantitatif sehingga karyawan terhindar dari burnout. Penelitian ini merupakan penelitian survei dengan menyebarkan kuesioner secara daring melalui media sosial. Dengan teknik convenient sampling diperoleh partisipan sebanyak 131 orang yang bekerja di Serang, Provinsi Banten. Dengan analisis regresi moderasi menggunakan Macro Process Hayes model 1 dalam program SPSS, hasil analisis menunjukkan bahwa gaya kepemimpinan transformasional maupun resiliensi tidak dapat mengurangi efek negatif dari tuntutan kerja kuantitatif untuk mencegah timbulnya burnout pada karyawan. Implikasi studi ini adalah untuk mencegah timbulnya burnout pada karyawan, maka tuntutan kerja kuantitatif perlu dijaga atau dibatasi agar tidak terlalu tinggi melebihi kapasitas karyawan sehingga karyawan tidak menjadi terlalu stres dalam bekerja yang pada akhirnya burnout dapat dicegah.
